How to Make Your Business a Talent Magnet

For decades now, “lean” has been the buzz word in manufacturing. The lean business model has spread across industries, including the recruitment of quality talent. Here are a few tips to help you attract and keep the best and brightest, while remaining efficient:

What if, instead of bearing the cost of recruitment, (fees, travel expenses, etc.) you could have all the top candidates be drawn to you like a magnet? Corporations such as Apple and Google have perfected the art of employer magnetism. But you don’t have to be a tech giant to create a similar attraction.

Businesses need to focus on creating a workplace environment in which people enjoy working, according to Roberta Matusun, author of Talent Magnetism: How to Build a Workplace That Attracts and Keeps the Best. She also points out that, apart from the product or service they offer to consumers, businesses should also brand themselves as an employer.

Create Purpose

A mid-sized California BioPharm company has been able to capture the element of purpose. They boast a job satisfaction rate of 77% of their 18,000 employees. Almost all of them (90%) stated that they feel as though they have a “high job meaning.” Purpose is especially important when you are targeting a younger workforce as Millennial generation; it is said, work for the purpose, not the pay.

How to Create Purpose

Graham Kenny, writing for the Harvard Business Review says purpose, is not a company’s values, mission or vision. Your purpose statement needs to say; “this is what we are doing for our customers.”  To craft an effective purpose statement, it is important to convey the impact your organization has on the lives of the people it serves. Success in this area will inspire your employees to become invested.

Engage, Motivate, Retain

Face it, at times it is simply hard to get out of bed in the morning. Imagine working in an environment where you wouldn’t be missed if you didn’t show up at all. It is imperative that the modern workplace is structured to make employees feel integral to the day-to-day operations. Doing so creates a culture of engagement and a feeling that the success of their organization is dependent on the full participation of each individual, no matter their position. When employees feel motivated, they become more engaged, and that translates directly into improved retention.

By creating a corporate culture in which employees enjoy working, feel they have a purpose, and understand how they connect to the overall “big picture,” you will not only attract the most desirable talent but most importantly, inspire them to stay.

How to Attract and Retain STEM Professionals

STEM (Science, Technology, Engineering, and Mathematics) professionals are in incredibly high demand. Government agencies and research organizations have a variety of definitions for what constitutes a STEM professional, but it generally includes the following career paths for employers in the United States:

  • Science: life sciences such as biology and geoscience, hard sciences like chemistry and physics, and social sciences such as psychology, sociology, and economics
  • Technology: computer and information technology, cyberinfrastructure, nanotechnology, robotics, geographic information systems, software engineering and medical software development
  • Engineering: civil, electrical, aerospace, industrial, and mechanical engineering
  • Mathematics: applied mathematics, statistics, actuarial science

There are several other subfields within STEM that intersect with similar career paths as well, such as biomechanical engineering. When most private sector employers think of STEM they tend to think of high-tech professionals like software developers, engineers, and data scientists since the needs (and average compensation) for the applied sciences and mathematics fields are not homogenous with that of high-tech and engineering.

Each field and subfield has various roles and expectations in the workplace. According to surveys of STEM graduates, higher starting salaries are extremely important to computer science and engineering technology professionals but mathematicians and life scientists value diverse workplaces with strong camaraderie, rather than going for the organization offering the highest paycheck.

Other integral findings for what STEM professionals are looking for in the workplace include the following:

  • Benefits that are meaningful. Benefit packages actually outrank starting salary in terms of what STEM professionals look at when they compare potential employers. Are you offering a competitive amount of flex time, sick days, maternity and paternity leave, transit benefits, medical benefits, and other perks that are important for attracting and retaining high-value employees?
  • Opportunities for personal growth and advancement. Regardless of where the professional falls on the STEM spectrum, all are seeking opportunities for personal growth like working on projects that are important to them, being challenged, and having a supportive work environment conducive to this kind of growth. If your projects can give also give him or her a chance to improve their communities, they highly value that opportunity more than enviable starting salaries.
  • Job security. Job hopping is the new normal in many fields today and most people want job security. However, STEM professionals highly covet job security over other factors in their work environment when selecting an employer. If you recruit primarily on a project basis or have high turnover rates, your organization will have a hard time attracting quality STEM candidates.
  • Inclusive and supportive company culture. STEM professionals greatly desire diversity and recognition for doing a great job over a casual atmosphere that offers craft beer on tap and ping pong tables. Make sure that your website and promotional materials demonstrate great company culture.
  • Assignments are clearly-defined. STEM professionals want to work in organizations where they don’t have to sift through middle management and oblique mission statements to figure out what they’re working on. If your company is known for getting down to brass to business, be sure to market your business in that way.

 

How to Recruit Passive Candidates, Part 2

As discussed, the goal of of sourcing passive candidates is to build relationships with highly skilled pools of talent. You usually won’t find passive candidate resumes online, and engagement requires a strategic and thoughtful approach. So, what can you do?

passive candidate pool First, it’s important to build your pool, and in turn, your network. A great way to be successful is name generation. While resumes are nearly impossible to find, names are not. You know your target candidate, and you know the companies where they work. In it’s simplest form, creating an excel spreadsheet with columns of name, title, company, location, and contact info is a great start.

Use all the channels possible to build your pool; LinkedIn, associations, conferences, company websites, and universities, just to name a few. Put every name you find that is attached to the target industry and expertise for which you’re looking on the list. It can’t hurt to have more than you need when building a pool for passive sourcing.

With your list or ‘talent pool’ complete, you can begin to engage. You can start with your primary targets, or folks you know wouldn’t be an exact fit, but could be a great referral source. Modify your email or message for each set of candidates, requesting their expertise to identify the extremely niche skill set you seek.

More often than not, people are willing to help, point you in a good direction, or even have a colleague who would be interested that you missed. It’s important to be thorough and resilient when sourcing passive candidates, traits that will set you apart from every other source or recruiter in the war for talent. Engaging Quality Candidates

Attract-engage-talentLast month we examined the preference of sourcing quality over quantity. The catch; however, is that those quality, and often passive candidates, are far more difficult to engage from a sourcing perspective. In turn, approaching engagement with quality candidates strategically can differentiate you from the market and land you the top talent you or your client seek.

So what can you do to separate yourself from the competition?

  1. Be specific and creative: Take the time to research your target’s experience and their footprint. Knowing where the candidate has worked, where they went to school, or what their personal interests are could go a long way in gaining his or her trust as a recruiting partner.
  2. Focus on the opportunity and growth: Put the focus on the talent. Show your expertise in the details about the opportunity and what making a move could mean long-term for your candidate. It’s not just a new job, it could be a crucial progression in a their career, taking he or she to new heights.
  3. Build Relationships: It can be easy to simply sell the job and your company to active candidates who are looking to make a move. On the other hand, passive candidates will need more convincing to even have a conversation. Find out what he or she would be open to hearing about before presenting the opportunity. Try delving into likes and dislikes about their current role, positioning yourself as a consultant, while conveying your industry knowledge and the current state of the market.

CBI Way: Engaging Your Talent Pipeline

Just as important as getting your talent pipeline started is keeping that same pipeline engaged with your business. Long before a position that needs to be filled quickly opens, you should be building relationships with the talent pools you’ve created or identified. There are number of ways to engage your pipeline. The methods that will work best for your talent pipeline will probably depend on the type of candidates that are in your pool. Let’s take a look at two strategies for engaging those candidates; social media and in-person networking.

According to a survey by ERE, just 38% of employers continuously recruit throughout a year. Talent pipelining is almost exactly that; keeping in touch with quality candidates, and forming a relationship that could pay dividends in the future. Your pipeline is like your business’ network. Think about sponsoring live networking events at a local college and give young professionals an inside look into your business, its values, and its goals. If you’re recruiting healthcare workers, promote an event for healthcare workers to your healthcare talent pipeline. Set a meeting place, a speaker, and an interesting presentation on new trends in the medical field, and explain the value the information could provide. Follow up the event with an email survey to the attendees in your pipeline and ask them to rate their experience and if they would attend another similar event for medical professionals.

The combination of personal networking and social media content can go a long way in keeping your pipeline engaged. The candidates could be interested in the next event or may be looking for more relevant content about their industry or even your company. Don’t forget to use social media and web content to your advantage. It’s easily accessible, simple to send out, and is a critical tool for keeping your pipeline aware and engaged.

CBI Way: What About Customer Engagement?

Last month, CBI Way brought attention to the problems a lack of candidate engagement can create, especially with millions of job openings. Well, you guessed it, reported by this month’s BLS Job Opening and Labor Turnover report, there were even more (predicted) job openings on the last day of August. Up to 4.8 million, the number of open jobs has an effect on a candidate’s potential options, and reiterates the importance of steady candidate, and customer engagement.

ID-100264594Client engagement can sometimes be overlooked, but in a partnership, active communication can set you apart from other providers in satisfying critical metrics with the customer. Established guidelines in the Service Level Agreement for feedback, timelines, and continuous improvement can be negatively impacted without making sure the customer is fully engaged. A daily or weekly meeting between the two partners is a great way to keep the customer informed, and reiterate the need for quick and thorough feedback.

It’s not difficult for a candidate to become uninterested in an opportunity, or simply think he or she is out of the running, especially passive candidates. That candidate engagement is directly altered by the feedback and turnaround by the customer. As a candidate, would you feel confident after waiting twenty days for feedback following your initial conversation? All parties involved are hurt by poor engagement; with money, quality talent, and ultimately, success, among the casualties.

CBI Way: 5 Ways to Go Back to the Future of Sourcing

Grab those Nike power laces and your hoverboard, this blog’s about to go 88mph back to the future of sourcing. There’s no hiding from it—we live in a society where today’s technologies are tomorrow’s artifacts. We are spoiled by technology that is meant to make our lives easier but inherently makes us disconnected from interpersonal communication. Gone are the days of needles in the haystack, purple squirrels, and cold calls. The future of sourcing is all about genuine relationships, honest networking, and full engagement. Here are some tips and tricks to become a more proactive and efficient sourcer in a world that is rapidly changing. (Spoiler alert, Marty McFly: They might not be what you think!)

  • Be Engaged: Engagement is the word of the year, and I’m not talkin’ carats. (Although, if my future husband is reading this, here’s a hint: 1 carat princess cut pave.) Back to the topic. There are countless articles teaching readers how to be more engaged in both their work and personal lives. I’ve even read The Power of Full Engagement: Managing Energy, Not Time, Is the Key to High Performance and Personal Renewal to learn more about this popular topic only to find that I was certainly not as engaged as I had thought. Think about investing your energy rather than your time. After all, your time is worthless if you’re not giving it your full attention. So drink that Vitamin C, get off your smartphone, and devote your full attention to your candidate!
  • Know Your Brand. Be Your Brand: Are you considered an “All-Star Recruiter” via LinkedIn? So is the guy to your left. And the one to the right. In a world where a million recruiters are flooding the inboxes of candidates with stereotypical messages, how do you stand out? What’s your Unique Selling Proposition? Remember that you’re representing your company and that you’re an extension of its brand, an embodiment if you will. This one probably sounds like a given, but too many recruiters come across as phony or robotic and it’s important to distance yourself from that stigma and be authentic and genuine. Seriously. Take mom’s advice and just be yourself.
  • Value Quality > Quantity: Anyone can tell you that it’s in your long-term interest to reach out to 10 dream candidates rather than 100 so-so’s whose resumes contain one measly keyword of your search. However, many recruiters find themselves disregarding this practice simply because it’s easier and they want to yield high numbers. Use your time wisely and harbor sincere interactions with stellar candidates. You’ll be thanking yourself when the next job order comes in and you already have an A+ pool to choose from.
  • Build Relationships: How many quality candidates have you sourced today? Big deal. This week? Zzz. Can you list their names? All of them? Probably not. Make your candidates feel valuable—don’t treat them like another billable to fill a position. Think about how you would want to be treated. You should be having consistent, responsive interactions with candidates that help you climb that relational ladder. Be open and transparent throughout the process—take the time to get to know each candidate and their personality. This will help you tremendously in finding the right fit for both your candidate and client. Also, be sure to follow up with each candidate!
  • Keep Up with Technology (1.21 Gigawatts!): While in the beginning I mentioned being spoiled by technology, I didn’t mean throw it away altogether! Find your perfect balance of using today’s best sources to build genuine relationships. The technology world as we know it is changing rapidly—how will you adapt? As we have learned from the dinosaurs, you either evolve or you are reduced to only being a three year old’s birthday party theme. It doesn’t take a DeLorean to stay current with sourcing strategies, technologies, and best practices. All you have to do is stay active by consistent training and searching for invaluable information. Spend a little bit of time each with with a cup of coffee and a couple sourcing blogs & articles. Trust me, a little goes a long way. Find something good? Be sure to share it with your team! You’ll actually be saving time in the long run AND you’ll be well ahead of the game.
